More Vision! What Do You Do When Employees Ask for More Vision?

When employees ask for 'more vision,' they're really asking for SPARK's Positive Vision dimension. BPI's framework helps leaders translate this common request into actionable culture infrastructure.

When employees express a need for more vision, they are asking for greater clarity in strategic planning and more transparency from leadership. Addressing these concerns is crucial for creating an environment where employees feel engaged, motivated, and aligned with company goals.

Based on BPI's research into the SPARK model, this call for "more vision" maps directly to the Positive Vision dimension of a healthy workplace culture. Leaders can meet this need by implementing a structured approach to communication and planning.

    Foundational Communication and Vision Sharing

To build alignment, leaders must first establish a cadence of clear and open communication.

    1. Communicate Openly Effective communication is the bedrock of trust. Leaders should actively listen to employee concerns, value their feedback, and create channels for open dialogue. As research has shown, open communication positively impacts employee engagement and job satisfaction. For example, Google regularly holds town hall meetings where leaders openly address employee questions and concerns.

    2. Share the Organizational Vision A clear and compelling vision is essential for aligning the entire organization. It provides a shared direction and inspires employees to contribute meaningfully. For instance, Tesla's mission "to accelerate the world's transition to sustainable energy," gives employees a clear purpose.

    3. Foster Transparency Creating a culture of openness requires establishing two-way communication channels where employees can ask questions and provide feedback. Transparency involves sharing relevant information about company performance, challenges, and the rationale behind key decisions. Salesforce exemplifies this by regularly sharing financial updates and strategic goals.

    Activating the Strategic Plan

A vision requires a concrete plan that employees can see and contribute to.

    4. Develop a Strategic Plan Collaborate with key stakeholders to create a comprehensive plan that outlines objectives, strategies, and action steps. A well-defined plan, like Netflix's focus on original content and global expansion, guides employees in making informed decisions and prioritizing their efforts.

    5. Involve Employees Involving employees in the strategic planning process fosters a sense of ownership and commitment. This leads to higher levels of performance and engagement. At Patagonia, for example, employees actively contribute their ideas and expertise to strategic planning.

    6. Clarify Individual Roles Leaders must communicate how each employee's role aligns with the strategic plan. By outlining responsibilities and demonstrating the impact of their work on the overall vision, leaders help employees see the value they bring. Amazon provides employees with "Leadership Principles" to clarify expectations and guide role alignment.

    7. Provide Regular Updates Establish a framework to keep employees informed about progress on the strategic plan. Regular updates via team meetings or company-wide emails help employees stay connected to the vision. Atlassian holds quarterly "ShipIt Days" where employees showcase their progress on strategic initiatives.

    Sustaining a Culture of Clarity

Strategic vision isn't a one-time announcement; it must be continuously nurtured and demonstrated.

    8. Offer Professional Development Investing in employee growth is essential for building strategic thinking skills throughout the organization. Offering training programs, workshops, or mentorship opportunities demonstrates a commitment to employee advancement and enhances their ability to contribute to strategic goals.

    9. Evaluate and Refine Periodically assess the strategic plan's effectiveness. Collect feedback from employees to identify areas for improvement and make necessary adjustments. Microsoft, for instance, uses regular employee surveys to gauge satisfaction with the strategic process and refine its approach.

    10. Lead by Example Leaders must embody strategic thinking and transparency. By communicating the rationale behind their decisions, seeking team input, and showing commitment to the vision, they inspire employees to adopt the same behaviors. Apple's leadership has consistently exemplified this with a clear focus on innovation and market disruption.
